I co-run a non-profit, and we try to pay market value. (This is not however my primary job)
I also spent years working at one of the world's top universities, and they claimed to do the same, but the pay was kind of rubbish compared to the private sector.
Many non-profits post their salary scales online, or include a breakdown in their annual reports. That's your starting point. They aren't going to be keen to pay much above other people who are already there in similar positions, so you will have to decide if that's good enough and if you can derive satisfaction and/or use it to beef up your resume for a future job.
Tbh, I hate capitalism, and I really hate working for capitalists. But I also want to retire one day, pay off my house, help send my kids to post-secondary schooling, etc. I wish I could do that and still work in the public system or for a nonprofit or worker cooperative.

Most big name non-profits will pay below market wages because they attract a large number of applicants. There's no incentive to bump up pay because high performers aren't needed.
SDZWA would pay more for a Panda breeding expert or other niche roles but I don't expect them to shell out for a generic research associate.
