14-???. (questions about where they're from and what they studied and how that impacts their work/their perspective on the place they're in now, questions about where they've worked and how agencies have differed, but check their linkedin so you have some background to go on, find out their personal philosophy on advertising by asking what work they find distasteful or inappropriate, questions about their favorite places to get takeout from or whether theyre just cooking more in quar, questions about their hobbies and passions and interests).
these are great!
The most important questions are simple:
What kind of work do you want to make, and how can I help you make it?
I always ask them “what is the project you’re most proud of while working at (insert agency here)? They always seem to love and be surprised by this question. I think it’s because they are so used to asking it to the candidate. When you hear their answer you end up hearing what they’re passionate about and why. It makes them seem human and less intimidating.
Definitely! I think everyone loves seeing a creative get in that zone where they just nerd out about something their passionate about

“Who died and made you boss?” “Are you paid above or below industry average, basically are you a winner or a loser?” “Who’s you’re boss and do you actually matter?” “What’s in it for me?”
Perfection. 🤣☠️
I always ask: how is the culture here different from other places you’ve worked?
Another question I like to ask, and I know this can be a bit abrasive, but I think it’s important to know: “I love the work on [your agency]’s website. Can you tell me a bit about how similar it is to the day-to-day assignments at the company, and about some of the projects you’ve enjoyed that didn’t make the company website?”
How many people of color are on the creative team? What is this agency doing internally to support black lives matter? What conversations are being had to give teams the support they need during the pandemic? And...how do you work? How do you give feedback and nurture/mentor rising talent?
“Can you tell me about your most successful hire and some of the traits that helped them succeed?”
This is valuable because it reveals what they genuinely care about. For example, if they’ve already spoken about work-life balance but they say their best hire succeeded because they worked till midnight every night, you’ll learn something by asking.
What are you reading right now? My best luck was always making connections outside of work. At the end of the day, you’re hiring people. Can your manager get along with you? Do you guys have a connection?

I would ask if they could go back and give advice to themselves as a junior based on what they know now, what would it be? The answer can be very enlightening on what they see as success and what they will expect from you.
I unfortunately found out that I may need to start clarifying what people mean by concepting.
Last place I worked essentially morphed concepting from what I think we all think concepting is into individual executions without much concepting. Sure we still had to think of ideas for the executions, but when you describe a role (and all signs point to it being actually higher level) as highly conceptual and then it’s just executing low level thing after low level thing after low level thing without even thinking about much of a higher level thought then there’s some issues.
So maybe ask what they think of the term conceptual? Lmao
