So, so, so much PTO. That's my biggest and only complaint currently. Salary? Fine. Benefits? Solid. PTO plan? 11 pathetic days a year. I was desperate for a job so I accepted and told myself it wouldn't be a big deal. It is. I hate not being able to take real vacations so much.
Oh man! So you know the OP’s 11 PTO days was probably all possible days off combined? 😬 Vacation, holiday, sick, appointments, everything. And then they wonder why nobody “wants” to have kids anymore! 🤦♂️

Alright, let’s go full fantasy mode—no budget constraints, no “that’s unrealistic” voice in my head.If I’m designing it from scratch, here’s what I’d want:Base salary: Something north of $250k. Enough that I’m not stressing about mortgages, kids’ college funds, or random life curveballs, but not so absurd that I lose touch with reality.
Equity: A chunky grant of RSUs or options that could realistically 2-4x over 4-5 years if the company crushes it. I like the upside potential—it keeps me motivated and feeling like a true owner.
Performance bonus: 30-50% of base, paid out quarterly if possible. I love the frequent feedback loop and the dopamine hit of smaller wins throughout the year.
Unlimited PTO, but with a twist: A mandatory minimum of 5 weeks off per year (company-enforced, no questions asked). Plus a “recharge stipend” of $5k/year to actually travel or do something meaningful with that time.
Full remote flexibility forever, with a $10k one-time home office setup budget and $500/month coworking/travel stipend if I want to work from cool spots.
Health perks on steroids: 100% premium coverage for me + family, HSA contributions from the company ($5-7k/year), mental health days built in, and access to executive-level coaching or therapy without jumping through hoops.
Learning budget: $15k/year for conferences, courses, books, whatever. I’m a nerd—I want to keep growing.

For me, salary over £200k and annual leave of 6 weeks with a full flexibility is ideal. I'd love holiday packages through company too. Some companies have contract with great place for staff holidays.
I would love if my health insurance would actually cover what I need it to cover. For some reason, it seems like every year they are taking more and more coverage away and I'm having to pay increasingly more out-of-pocket.

That's very painful. Health insurance is one the most important things, in the UK we don't have health insurance as the NHS is free but in fact it's not free as we pay for it from our salary and to access the service is a nightmare. I wish we had the private one like US at least I could choose my Dr and access it whrn I need not waiting for a year for a simple physio appointment.

What is you ideal one?
Just a return back to some things I miss - an extra week of PTO, the ability to cover my husband on my medical plan which subsequently increases what I can contribute to my HSA, and an actual performanced based raise for those performance goals we have to go through the process of creating, tracking and meeting all year.
