I’ve noticed that during performance reviews, recent work often outweighs consistent performance over the year. Recency bias shows up more than we like to admit.
How do you ensure fair evaluations over time?

Yes that is known as the recency effect. It is best for managers to keep notes throughout the year and give coaching and training about that time. Not just at the end

We coach managers to give feedback throughout the year, immediately after something the employee has done that required corrective OR positive feedback.

Understandable

I track everything I do in a separate tracker, so if there is even a whiff of gas lighting or brushing off work I’ve done, I’m able to pull up my pre-prepared slide deck and tracker.

I come armed with the KPI/OKR stats from my tracker and I can say: “I made 27 process improvements in 2025, audited benefits coverage 3 times, competed 9 learning and development initiatives, conducted 7 trainings and achieved 10 goals which are linked to organizational milestones for the year”

In other words, bring the receipts and stats. You can’t argue with facts.

Record your wins, bring the receipts, negotiate your salary and good luck - you got this! 💪

I have seen this happen a lot. I think keeping regular notes through the year helps, otherwise the last few months unfairly shape the whole picture.

Is this legal? My spouses company just decided to change their comp structure for account managers. It was base + comm, now it’s commission only but nothing changed, OT commission is the same, didn’t get more points, just took away the base pay and said work harder basically. So now they have to worker harder to get $50k they were already making. (Not a decision based on employee performance, they’ve been crushing it. I think the company is just trying to save money they overspent else where)

We have sales people in Canada and the US, the Canadians make 150K CAD and down here it’s 150K USD, the Canadians argue they should be making 30% more than the US colleagues to be equal bc of the exchange! I explain the salary is dependent on the market data for them in Canada, WHERE THEY LIVE, and you can’t compare it to the US employees and the market data down here. Overall they are both in the 75th% for total comp. for their industry. Am I wrong?

Would love some insight on how you went from an HR assistant/coordinator to an HR Generalist. I’ve been in the HR world for 8 years, and only in the last 2-3 have I really done real HR work. Recently accepted a temp role as an HR admin for a former employer.
