Studies have shown over and over again that folks with unlimited PTO take less time off than folks who don't . Also, when you leave a job with unlimited PTO, there is no "accrued" payout to get like for those without unlimited PTO

I think there is also a risk of culture toxicity with Unlimited PTO. People start looking at people funny when they take lots of PTO, but are considered for merit increases, increased bonus payouts, and promotions.
Not all companies with unlimited PTO run into it, but there are some where it becomes a black mark for using the benefit.
Also, when a company has to budget for the PTO, someone is asking where the money to cover it is coming from. Not everyone has the ability to pass the cost to customers (looking at you, UKG) and what often happens is the water down other benefits to cover the cost. Again, not all companies do it, but when a company does…it is not pretty.
