The best advice I saw on here once was that when you’re leaving don’t say anything negative. Just explain you got a great opportunity and you’re excited about it. Unless it’s something HR-reportable, saying negatives about management could only work to burn bridges. Talk about how much you liked the people and valued your time there and are excited for this next step. Period. Those you were actually close with will be happy for you.

Presumably if you're close with them they'll either share your frustration or at least be familiar with your thinking. If so, it should make it an easier conversation

I’m planning to do the exact same thing for the exact same reason. I know it’s gonna kill the partners I work for but I’ll be frank with them that I just don’t think the firm’s management is working out for most associates and I think my career would progress better at a better run firm. We have a serious retention issue that is almost 100% due to the management of the firm.

Differentiate the firms and explain how the move helps your career objectives. Show gratitude for all they’ve done, empathize with the challenging situation you’re leaving them in, and explain you’ll do everything you can to make the transition smooth.
