Even a 4 is super exceptional for a first year. Well done
Won't get you anywhere but frustrated
The correct route is to ask those who rated you "what specific actions can I take to get a higher rating next time?".
4 as a first year is pretty rare. I understand your frustration/anger, but use it fuel yourself to do even better next year so that they have no excuse to not give you a 5. Reach out to those who did get 5s and find out what made the difference. Practice development helps to a certain extent, if you also got the appropriate exposure along the way. Playing a senior role: same thing... you need to sell yourself so that the big guns in advisory knows about you... not just your team mate or your people within your practice. Go ask if you can read the self reviews of the guys who got a 5... learn how they were able to "sell" themselves in a way that convinced the review committee to give them a 5. Talk to your counselor to see that went wrong/well during the RC call. At the end of the day, your counselor is the one who has to fight for your rating. You can do a wonderful job the whole year and if your counselor dgaf, you're screwed nonetheless. That being said, you would never have gotten a 4 if your counselor didn't put up a good fight.

Ha, I thought that was the recipe too and didn't get a 5 my first year either! Frankly can't say what you need to do, at some point it's political and out of even your network's power. Ex in the technology practice you're not graded by your competency but by tech as a whole, so you may have legitimately been a top 10% analytics practioner (guessing) and still get 'normalised' to a 4 because SAP did amazing or something. What I can say is that the building blocks, BD/experience and networking of the first year will come into play a lot in the second year. If you've played your cards right you're getting to be known in your practice for quality, you know the movers and shakers in your group and you're primed to kill it and get that promotion in year 2. Promotion in year 2 is NOT guaranteed so keep at it.
If you stick with this, you'll have years where you kill it and get a 3 and years where you don't and get a 4/5. The important thing is network, reputation and your competency. Everyone knows that the ratings are subjective and no one remembers what others get. I know it's important right now but as others have said, it's a marathon.
Hey OP: you've gotten some great feedback here. In addition to all that you've heard, remember that your career is a marathon, not a sprint. What does that really mean? If year over year you're building a solid network of people who trust in you, like your work, and are willing to give you the right opportunities...then that itself is far more valuable than the incremental difference between a 4 & 5. You'd be surprised by the opportunities that come your way long term if you stay committed to this. I understand your frustration by all means and have been there myself, but can tell you from experience that the differential isn't all that much. Great job on securing a 4 your first year at the firm!
Thank you P1 and E2, this is just very discouraging because my network has recognized and thanked me countless times. The doors are opening and I think I'm in a good place. I just wish the firm would recognize this too. I've done everything others have told me to do. What's the recipe for success? High utilization, recognition from practice leaders, exceptional client service, additional BD and PD, and adherence to compliance?

EY7 is right. Ratings are terribly subjective. Don't obsess. Just sharpen your political skills.
