I do love the people in my practice and current client, but career trajectory has stalled after taking parental leave earlier this year and (yet another) change in leadership.
Realistically, making to Director is 2-3 years away and will require sacrificing time with my family that I am not prepared to give up.

Leadership’s hands are usually tied by the holding company. There are plenty of people in leadership at the various Publicis agencies, for example, who would live to reward their teams with raises and promotions. It’s not as simple as that, sadly.
I was promoted without jumping ship at multiple agencies and I promote the creatives that work for me. That said I see a lot of junior creatives that think they deserve a promotion but haven’t shown the work ethic or the ideas to deserve it. If you want a promotion make something great then after you have made it go to your boss and ask for a promotion. Tell them why you deserve the promotion and don’t want to leave to get it, but remember to be humble not arrogant. If you aren’t getting the briefs to make great work, ask to work on them even if you have to stay late to do it.

There are a million considerations for agency leaders asides from who delivers good work and who the clients like.
Go to your CD with an offer from another agency and you’ll quickly learn if they value you or not.
I’ve had CDs write letters of recommendation for me while applying to other agencies. Unfortunately a lot of the major agencies are owned by a holding company which refuses to give them the funds to promote if the entire company doesn’t reach the right margins.
Another thing to consider is that getting more money does not increase your happiness at a place. Thought it may help a little bit.

So for the record i think my CDs are doing everything they can and we have a huge holding company. But then who is responsible for this incentive to have a high turnover
All a CD can do is approach their higher-ups with the notion of promoting you - that’s if their one of the CDs with management skills, that is. Sadly, most are fucking hopeless at management of people.
