I look at a few things... sometimes the tension is due to recent changes, tight deadlines on project deliverables, customer escalations, or a manager who is toxic... but I try to keep my ears close.. do you have employee check-ins or pulse surveys to get a gauge? Do you know if there are other stressors / pressure from work, or maybe everything else going on in the world?
I get this. I tend to notice it before surveys pick it up. It is in tone, small comments, and how people interact. By the time it shows in data, it already feels late to me.
