Looking for highly job security with better project

Any advice on how to deal with a partner/boss who is shifting all responsibility to me with zero guidance, no mentoring, and an unwillingness to discuss the issues? (Small firm, only associate under this partner and have been working at the firm for 2 years). There are an increasing number of passive aggressive comments from the partner who expects to be completely hands off once the case lands on my desk. Due to obvious conditions my comp for the calendar year (salary+bonus) is back to 2017 levels although my overall sales are more than double and 1/3 less total comp than last year. It seems like comp opportunity is always decreasing during good times (I get it) but when it comes to adjusting during bad times, nothing was done. Is this normal for industry sales?

Can someone please share the current trends in joining/signing on bonus in Asset management industry.

I have an offer from an Asset Manager in London and it is slightly below my expectations. I want to approach them for a joining bonus but was not sure if it is a thing in asset management.
