It is 100% always a gamble. It’s a plus if you know someone personally and can speak to them. I would ask about retention, growth, mentorship, and other similar initiatives- as these should give good indication of what the firm is doing to promote culture. That being said, you won’t know until you are there.

You won’t figure it out from interviews. Go on LinkedIn and find an acquaintance or law school alumnus that left the firm recently and talk to them for the scoop.
Rising Star
Unless you want to work in a specialized area that a limited number of firms do (like large debtors’ side bankruptcy work) or can get into wachtell, then the work, generally speaking, isn’t really that different between firms. Focus on the firm’s culture (what’s it really like to work there, do people seem to like each other, what groups do people want to be in/avoid, would you like to spend time with these people, etc) and make your decision based on that.

As a student, I asked a second year where will you be in 5 years and he blurted out “not here.” This was after 15 minutes of telling me how great the place is. I asked that for lateral interviews too and was surprised how often people (associates) tell you “it’s great” and then “not here.” Ask partners what areas of associate development does the firm do well and not well.
They are always putting on a show. Ask for contact information for some current associates you can talk to.
