What I’d want to hear is that you recognize this is a painful and upsetting situation and that your employee should speak up if they need anything from 15 minutes to a day off. I’ve been wanting to work, it’s a great distraction, but I have moments of sadness and frustration that make me more reactive.
I would tell them that I’m thinking about them and ask them if they have any family and friends affected by the war and the events that transpired. Let them know they can take time if they need to.

I think I would just express you understand if their head isn’t completely in it, that you can’t imagine how hard difficult this is. I think it’s ok to ask if they have friends or family that live there, but it may be super upsetting. If they need to some time away for work, you understand. To take an afternoon and not necessarily put it in the PTO system. Just be human and empathetic, I think the fact that your acknowledging it great.
