I think most companies of significant size are this way. Performative DE&I in most cases no matter what their branding says. My last company was the most thoughtful but that’s rare. We had specific leadership trainings, ERG sub-groups, very good support for LGBTQIA+ folks. That said, leadership at the top still looks the same. Even with better programs and support, the people getting to the top of the pyramid are overwhelming still white, middle aged cis het men.

Yea this exactly.

I’m an HR counsel. At my old company we had all kinds of lgbt/pride programming and events… but those who got promoted were always married with kids. Same with discipline and layoffs - I would sit in meetings “we can’t let judy go, she still has kids in school…” I would try to explain that can’t be a criteria but no one listened to me.
...I handled it by spending the past year searching for new roles, and trying to keep it together as much as I could, before ultimately speaking up in a team meeting about not feeling included at work...
...two days later, our SVP attended my 1:1 with my manager and told me, "we heard you don't want to work here anymore, so today's your last day."
I talked to nine employment attorneys who told me that they weren't confident that they could win my case, before I filed a civil rights complaint with the City.

Just sign the severance agreement and take the money. Don’t waste your time on an employment attorney.
You haven’t proven discrimination.

The point is, no one actually cares. DEI has become Kabuki theater: you act like you’re doing something, you hire a few tokens, but nothing changes. Nor should it. It is a joke, really.
I can appreciate OPs position but the reality as many have pointed out, is that the decision making is made by a certain group of people that are a unified consensus. Their approach on policy is what it is, and they generally don’t care. Sounds like you stuck your foot in it and they didn’t want you to make a stink so they let you go. Politics in the office is “keep your head down and don’t against the grain”
