Don’t bank on the fast follow promotion. If you think another comparably good agency will hire you at the director level, hold out for that. If the current agency/team in question really wants you and thinks you’re capable of being director now or imminently, they’ll find a way to hire you at that level.
Definitely, thank you for the gut check. The agency reached out to me and we’ve consistently discussed a Director role. The team of people I met with gave no indication otherwise, either.

Could be a sudden change in your potential brand’s budget or scope for the year, happens all the time and impacts everyone’s budgets. So a spot that was a Director level suddenly gets budgeted for an associate director level.

Definitely mansplaining as a means to account for the gap you mentioned, my premise being that they’re not being open to the realities of their budget situation but rather gaslighting you to think you lack in something they deem worthy of being a director-level quality. They’re negotiating you down to make you doubt yourself and grateful for the chance. Also I didn’t realize your title even though it’s right there, my bad.
I had something similar. They wanted me to “grow into the position” which would also be less than I was currently making. I asked the recruiter why would I want to do that. Hard pass. I found a place that wanted to give me the title I feel I have worked hard to earn AND a bump in salary. Find that place that will be the best for what you want. The ones that did that to you are still wondering why they can’t get anyone to join them.
This is a hot market, a bit surprised they’d go down in seniority after so many discussions. Agree with the pov of not banking on a future promotion. If you know your value is as a Director, suggest either putting your foot down and saying you won’t consider the AD role, or keep an eye out for Director-plus roles elsewhere.
Thanks everyone for your insightful comments and for validating what I felt was a weird move. I’ve withdrawn my name from consideration with the agency. To VP1’s point, I’ve worked very hard to get to this position and not about to do myself a disservice.

Also, if there’s anything I’ve learned at all in my 10+ years of project management experience is that true potential is shown on the job, not so much in an interview, so that line is a pitch unfortunately.

Same thing happened to a few people i know that interviewed at one particular agency, they either interview people for roles that don’t exist *yet* or do a bait and switch like what you’re describing.
The recruiter did say this role is being “created for me”…and yet it is basically a step down. “Different titles mean different things at different agencies,” they said.
I’m not convinced, unfortunately.

Happy to help! I’ve been here for a few months and i’m really liking it so far. Then again anything is better than where i was at (Havas).
They like you enough and are finding a way to get you in. They also don’t think you’re ready to be a director, but could be one day. If they see this potential and want you because of it, maybe it could be an amazing opportunity to learn and grow? Just another perspective to consider.
