Mandate “cross training” while you’re out. Have them explain their deliverables or end results to each other, one at a time. Make them responsible to each other. Source: Former Marine. If it doesn’t work, tell them to go cut grass with a pair of scissors.
Give them specific tasks with deadlines and hold them responsible for not meeting the deadlines.
Find new seniors that you can trust
Agree with SM 1. If they don’t get the assigned work done by the time you’re back, make them explain to you why it wasn’t done and let them know it’s not acceptable (unless there is a good reason)
Yes to the senior thing! Find one that can drive while you’re away. One other thing I do when I take vacation is I send out an email with everyone’s responsibilities and copy the senior manager. It helps keep things moving.
Coach them about how to get to the next level is to be able to drive results. Give them the broader view - timeline and then ask for their input. If they want to get promoted it’s a good teachable moment
An effective manager leaves his presence even when not present. I'd suggest working on strengthening your bond with them as people and genuinely care for them. As a result they will want to get work done. On the other hand, as far as getting things done, if deadlines and deliverables were established up front, then naturally they would have been accountable for what needed to be done. One thought is that maybe you don't have anything to worry about and this is just part of the "low" phase. Remeber, we want to work smarter, not harder.
