All solid points and basically in line with what I’ve been considering. Just a couple things to note, whether or not they make a difference.
1) Does being on the exit radar really effect anything? They want me to stay, hence the counter, so what difference does it make at the end of the day? I could take the bump and leave in 6 months, a year, I’ll still have to do the job, right?
2) agreed, a lot more money
3) fair point, and the current firm has negative factors in play as well, just didn’t touch on them as much here

Sounds like you would prefer to stay. Stay IMO.
With that recommendation, I think you should leave. You can always come back - which is important. If this group is as great as you say, they’ll welcome you back if it doesn’t work I it
If money is the only reason for moving firms, I would think twice. $20k is a nice bump but in my experience, interviewers aren’t always candid and you are risking moving to a company that might not pan out in terms of a good environment. Altho, you also haven’t stayed anywhere too long so if you don’t like it, you could always boomerang or go to a diff firm. Basically it comes down to your prime motivators and risk tolerance. In the end, you’ll be fine whichever decision you make. Good luck!
I would prioritise getting the right experience over the monetary reasons. Are the types of projects similar across both forms? Current firm you will have priority staffing on the more interesting projects, which may impact your exit opp. But if your new firm gives exposure to the type of work you are interested in, then all the better!

I really love my current company. All my coworkers are smart, collaborative, and genuinely good people. New firm would be more corporate and definitely less of a team dynamic. But they have good people, the practice is new, growing, and I could make an impact.
New firm also has a shit reputation and has a history of screwing employees, but the people I’ve interviewed with have directly acknowledged as much and also made it a point to say they are building something new and are not bringing the baggage from the rest of the firm. And the benefits package is substantially worse with respect to healthcare, retirement plans, etc.
My real struggle here is how much I like my coworkers. They are all solid people and consultants and I’d be lying if I said I didn’t lean on them frequently for all sorts of things. I don’t think that kind of support network exists (yet) at the new firm. Like I said, growing practice, but I think I could directly enable that kind of environment once I’ve onboarded.
Anyways would love to hear thoughts and happy to answer any questions.
Bit more context, this role would essentially be the same job I have now. Same industry, tech, everything. So I guess I’m fortunate that I don’t have to worry about adjusting to new responsibilities or picking up new skills. Thanks for the insight.

If you don't like it after a year, transfer back or to somewhere else as a manager with 150k base min.
