If you could up the salary to X, I am in.
Is there no option to negotiate more? If not I’d stay put since you said your current agency is good and keep looking. What’s pulling you to move? If it’s due to another country maybe it’s worth considering their market rate and other benefits like more time off. I personally took lower pay when I moved from the US (NYC) to Europe since apparently its just what they pay here. I also like it here and been wanting to move for a while.

Can you negotiate salary for this new agency at all? If they can't offer you your current salary, ask if you can set up a review in 3-6 months to get you to that bump. If neither of those are possible, could you negotiate any of your benefits? (vacation, relo, etc)
I took a lateral move in title and pay going from the US to Amsterdam, and while I would’ve liked a little more money, I’d do it again. That said, definitely depends on agency/account and where you’d be moving. Care to give more detail?
If you’re really at an equally good agency now, I wouldn’t do it (assuming they don’t budge on $). Jumps are by far your biggest opportunities to get big pay raises, and you have to space them out a bit on your resume. That means that taking this wouldn’t just be a small pay cut but the opportunity cost of at least 1.5-2 years higher salary if you were to use this window to jump somewhere that will pay you more. And that will continue to compound over time. Now that you’ve realized you’re really ready to move, it’s worth the energy to get yourself into a position where that move will really be worth your while.
Maybe be glad you have a job, and an offer. A lot of us don’t have jobs.

Nope, the country isn't of any interest to me. The agency is doing an amazing job right now and that's the only good part about this.
The other reason why I would move is the fact that I don't like my current life at all and want to make a change. However, I don't think that making less money and going through a lot of stress moving and getting used to new things will change my life in a good way.
I know I kind of answered my own question, but I'm still super lost...
